Do this radio needs to be programed for grms

It's ready to go with all FRS/GMRS channels pre-programmed. If you want to change the privacy code for a given channel you can do it from the front panel menu OR from the programming software. I think you have to use the software if you want to rename channels. I think it is a good value.
We had great results this week using a couple of these GM-30 handhelds for mountain bikers on the trail communicating with a shuttle vehicle The van used a Radioddity DB25-G mobile GMRS radio with a Midland 6DB gain antenna mounted on the roof. We were able to communicate throughout a long ride with challenging terrain.

Any radio that is a GMRS designated radio, designated as such by the FCC, requires a license to TRANSMIT. If you simply LISTEN, no, you do not need a license. You do not need a license to purchase a GMRS radio. See: Part 95E of the FCC Rules for further explanation. It does not matter if you use a GMRS to transmit on an FRS channel. The fact that the radio is a Part 95E compliant radio requires a license to transmit regardless of the channel you are transmitting on.

You do not need an allan wrench or key to remove the antenna.  It simply unscrews by hand just as most ham radio antennas do on portables.  It uses an SMA connection on the radio.  Using an alternative antenna is simple, just use a pigtail with an SMA connection or use an SMA adapter that has the proper connection for the type of antenna you want to use Adapters can adapt from SMA to BNC or PL259 or SO239 or many other connections.  Recommend using the pigtail style adapter to avoid excess strain on the radio SMA connection.
